Introduction

Mountain States Healthcare abbreviated as MSH plays a more significant part in the healthcare industry. The healthcare delivers care to a group of cities within Colorado, Idaho, among many more. The hospital began in Salt Lake City as a small healthcare and has come through multiple success stories. Mountain States healthcare considers every medical branch on its name as an independent. The only exception is beginning to be the clinics that form the basis of the MSH brand in the region.

The healthcare has received a lot of returns though the administration expenses posed a significant threat as they were extremely high as compared to the rest of the medical bills. These administration expenses went to the extent of eating a portion of the profits of the shareholders. On consultation, the VP of the company, Mr. Nelson, proposed a new way of consolidating the medical billing. The healthcare went ahead to form an executive committee that could strengthen the billing directorate referred to as Medical Billing.

Kyle was selected and ran the group under the autocratic ruling leading to a very hostile surrounding of operation. He ruled according to his way and never listened to the process of the workers. He varied the job hours and roles associated with the workers even after knowing that these workers had been successful in Denver. Kennedy was in charge of the Billing office located in Colorado in Denver. He was among the people shortlisted for the post of a manager and was likely to receive promotion. Even though she was on the list, her education was low and could not fit those for people like Kyle. Colleen was overall more competent than the rest of the group. Her background that is having worked in the Air force made her a perfect fit for the position.

Analysis of the Situation

Management skills have seen within MSH, according to the past performance, seem to be both efficient and experienced. In the times when healthcare began buying medical equipment, they enabled every firm to pose a way forward on how it wanted to be operated. In such a manner, the hospital showed weak leadership. There is a difference between management and direction, and, significantly, competent people get hired to manage the company resources. Some of the resources here included human labor that demands someone who completely understands how the operation process is like.

The management process comprises of four main works. These tasks include planning, organizing, staffing, as well as controlling. MSH had good plans, and a well-organized group but fell short when it came to matters about staffing, and monitoring. As everything began going opposite of the expectations, Kyle came in though he was not able to handle the hot tasks. As a leader and a manager, one was supposed to consider the workers' and firm values, attitudes among many more. All these values appeared to be past tense when it came to MSH. Why? All the above is evident when the firm decided to employ a male person to be their director though there was even someone who was extremely qualified merely because of gender. Kyle's attitude had enormous effects on the emotions of the people in the firm as well as his subordinates.

When a firm lacks management ethics, then it is possibly destined to fail. The ruling of Kyle showed a lack of ethics through giving of fake promises to both Colleen and the workers. The only idea that Kyle forgot was that once the manager or director behaves unethically, the employees emulate the same behavior and would not be touchable whatsoever.

Workforce Diversity remains vital in every organization as it comes with a lot of advantages. Diversity in the firm is both legally required and part of the ethics of most firms. To form a well-trained and enthusiastic team, managers, as well as lawsuits, have to come up with the rules that should legitimately govern the members. These rules and regulations, also called standards, need to be free from discrimination. Besides, there should be equality in their application to the people. Colleen could sue the company if she could realize that she failed to secure the position on the grounds of gender disparity.

Group decision making enables the directors to come up with collective expertise, competencies as well as increased knowledge for the members. On the contrary, Kyle trusts his plans on a personal basis even though he has so many highly qualified as well as knowledgeable people that help him accomplish his duties. After his plans began collapsing, Kyle declined even further to listen to the pleas of the workers. In such a scenario, Kyle should have done better by coming up with a plan to go forward. Even with the above-discussed advantages, some cons come with the group decision. Some of the disadvantages include groupthink, which is the pattern associated with a very biased decision. This groupthink came about through development by the executive leadership in the team.

The most critical section that Kyle failed was Job Design. What is Job Design? It is the process through which directors at work come up with the decision to divide the available tasks into particular jobs. The employees under his team were happy that they would proceed with their roles, but he went ahead to minimize the number of characters and had the workers carry out a single task in the billing process. Kyle's main objective was to form a more effective team and therefore overlooked the idea that Colleen had been successful in the four states. A change in the roles drastically demotivated the employees, led to a crash in their morale, and acted as a source of problems that would ensure failure in the whole firm.

Recommendations

MSH should carry out the following ideas to survive the mess. It is recommended that MSH realizes that Kyle and his autocratic type of leadership are the central issues in the firm. Kyle does not have the required experience of leading the whole team and, therefore, should be transferred to another section if the company cannot find a way of thanking him for his services. The company has to carry out the following actions when Kyle gets transferred; first, replace the position immediately with a leader that can motivate the workers well. The company should also employ more staff members to fill critical positions, which came about as a result of Kylie's decisions.
